Leadership Assessments

Insight matters when it changes how a leader responds.

Assessment can reveal tendencies, motivations and impact. Coaching helps translate that information into more deliberate leadership.

VitalAction integrates validated leadership assessments when they sharpen the development question, reveal patterns that may be difficult to recognize from the inside and strengthen the coaching work that follows.

Begin with the leadership question, not the instrument.

No single assessment explains every aspect of leadership.

Choosing the Right Perspective

When to use one assessment rather than another

Each assessment answers a different kind of development question. The selection should follow what the leader and organization need to understand, not familiarity with a particular tool.

Hogan Assessments

Use Hogan when the question is:

What strengths does this leader rely on? What values shape their priorities? What tendencies may become less effective when pressure rises or self-management decreases?

Particularly useful for:

Role transitions, increasing responsibility, senior executive development, leadership risk and coaching focused on behaviour under pressure.

Leadership Navigator 360

Use a 360 when the question is:

How is this leader experienced by managers, peers and direct reports? Where might intention and impact differ? Which behaviours should become more or less visible?

Particularly useful for:

Stakeholder influence, executive presence, communication, relationship patterns and development requiring observable behavioural change.

iEQ9 Enneagram

Use iEQ9 when the question is:

Why does this pattern keep recurring? What underlying motivations, assumptions or protective strategies influence the leader’s responses?

Particularly useful for:

Deeper self-awareness, recurring interpersonal patterns, conflict responses and understanding what drives behaviour beneath the surface.

Everything DiSC

Use DiSC when the question is:

How does this person typically communicate and approach work? How can people with different behavioural preferences work together more effectively?

Particularly useful for:

Communication, conflict, management development and helping individuals or teams adapt across different styles.

The Five Behaviors

Use The Five Behaviors when the question is:

What is limiting this team’s collective effectiveness? Can the team build trust, engage in productive conflict, commit, hold one another accountable and focus on shared results?

Particularly useful for:

Intact teams where the development need sits in how members work together, rather than in one leader alone.

Leadership Under Pressure

A profile identifies tendencies. The work is recognizing when they take over.

Pressure rarely removes a leader’s competence. It can narrow access to perspective, curiosity and the full range of possible responses. Assessment provides structured information. Coaching helps the leader recognize how the pattern operates in real situations.

01

Assessment data

What may be present

Tendencies, motives, values, behavioural risks and differences between self-perception and external experience.

02

Pattern recognition

When it becomes active

The conditions, interpretations and responsibilities that make a familiar response more likely, particularly under sustained pressure.

03

Position of choice

What becomes possible

A wider range of responses and a more intentional choice of what best fits the situation, the relationships and the outcome required.

The objective is not to label the leader. It is to expand their ability to recognize a pattern, understand its impact and choose deliberately when the stakes are high.

Combining Perspectives

Use only the perspectives the question requires.

One assessment may be sufficient. Selected perspectives can be combined when each adds distinct value. The debrief connects the findings to live decisions, relationships and development priorities.

Hogan + Leadership Navigator 360

Connects personality tendencies, values and possible derailers with how the leader’s behaviour is experienced by stakeholders.

Hogan + iEQ9 Enneagram

Connects observable personality tendencies, values and potential derailers with a deeper exploration of the motivations, assumptions and protective strategies that may be driving recurring patterns.

iEQ9 Enneagram + Leadership Navigator 360

Connects the internal drivers behind recurring patterns with how those patterns are experienced by managers, peers and direct reports.

Hogan Assessments + executive coaching

Connects Hogan insights about strengths, values and potential derailers to the leader’s real situations, development priorities and responses under pressure.

iEQ9 Enneagram + executive coaching

Uses insight into recurring motivations, assumptions and protective strategies to deepen the coaching work around patterns that influence how the leader responds.

Leadership Navigator 360 + executive coaching

Turns stakeholder feedback into observable behavioural priorities while maintaining appropriate confidentiality with the leader and sponsor.

Sponsor Alignment

Clear boundaries protect the value of the work.

When an organization sponsors the engagement, expectations about purpose, access to information and progress reporting are established before assessment begins.

Purpose is agreed in advance

The leader and sponsor understand why the assessment is being used and how it will support development.

Confidentiality is explicit

Progress can be discussed appropriately without disclosing private coaching conversations.

Data ownership is clarified

Access to reports and assessment information is agreed before administration. Assessment remains developmental, not diagnostic.

Next Step

Begin with the leadership question.

Start with a short guided reflection based on what you are experiencing right now. Choose whether you are exploring support for yourself as a leader or for your organization, and receive a tailored direction based on your responses.
